Supervisor compensation

I am curious to know how others compensate their Supervisors/Managers. Ours are paid on an hourly basis but we give them a year end bonus too. Right now, their bonus is not correlated to how the company did during the year. We want them to feel they have "skin in the game" so that their bonus is tied to the performance of the organization but we don't want to reveal too much of the financials. Any ideas?

Although I have always salaried my lead staff and then gave year end bonuses to all based on their performance and level of responsibility within the company, I know others that give year end bonuses based on the persons individual performance- not the companies. I also know business owners that do monthly bonuses based on targeted performance to motivate staff. This is a great way to increase employee performance because they feel they are working to benefit themselves rather than just benefit the company. It's a win win for both sides.

Yes, I believe there is a greater sense of ownership when compensation is tied to performance. What kind of metrics do companies use to determine performance? Are things like customer feedback ratings or customer retention/acquisition targets used? I just would like to avoid sharing the intimate details of sales and profit numbers.
